Abstract
The study aimed to develop a causal model of the determinants of knowledge hiding behavior from a self-report perspective. It seeks to explore the key factors influencing knowledge hiding in the academic environment using a qualitative approach through in-depth interviews with a sample of academic faculty members from three Iraqi universities (Karbala, Babylon, and Al-Qadisiyah). The qualitative findings revealed multiple determinants of knowledge hiding behavior, categorized into job-related, individual, and organizational factors. The job-related factors included two dimensions: task interdependence and knowledge complexity. The individual factors comprised eight dimensions: positive social motivation, envy, personal competitiveness, psychological ownership, perceived cost of knowledge sharing, attitudes toward knowledge hiding, lack of trust, and negative reciprocity. The organizational factors included four dimensions: knowledge culture, organizational injustice, top management support, and time pressure. Additionally, a quantitative approach was used to test the impact of the identified determinants on knowledge hiding behavior through the mediating role of intrinsic motivation. The study’s quantitative data were collected using a random sample of (279) academic faculty members from four humanities colleges at the University of Karbala (Education for Human Sciences, Islamic Sciences, Tourism Sciences, and Law). Various statistical techniques were employed, including exploratory and confirmatory factor analysis, descriptive statistics, structural equation modeling (SEM), and the Bootstrap resampling technique. Data analysis was conducted using SPSS V.26 and AMOS V.23. The study concluded with several key findings and practical recommendations.
